Cursor's talent chief runs every hire like an executive search

Adam Ward calls the standard recruiting funnel the "funnel of doom". His alternative has three steps, and most of it is work founders currently skip.

Adam Ward is Head of Talent at Cursor. He set out his approach to hiring on Lenny Rachitsky's podcast, published on 9 August 2026.

His central argument is that the conventional recruiting funnel produces mediocre hires. He calls it the "funnel of doom".

The logic is straightforward. A funnel starts wide, with whoever applies, and narrows to whoever survives. The pool is set by who happened to find the job advert.

Ward's alternative is to treat every role the way search firms treat executive appointments. Three steps: scoping, mapping, then relentless pursuit.

Scoping means deciding precisely what the role is before anyone is contacted. Mapping means building a picture of who does that work well, whether or not they are looking. Pursuit means going after those named people and not stopping.

None of that is cheap in hours. That is the point of it. The work moves from screening inbound applicants to identifying the small number of people worth chasing.

Ward also says that caring is the biggest unfair advantage available to a recruiter, which is a polite way of saying most companies do not bother.

He argues the current market is a tale of two cities: abundant candidates in general, acute scarcity for the roles that matter. He also points to the forward deployed engineer as a rising role.

Ward has spent more than 20 years hiring for technology companies. Before Cursor he founded Growth by Design, a recruiting and talent strategy firm.

For a founder, the immediate test is the first recruiter hire. Ward identifies getting that wrong as the biggest mistake founders make, though the detail of what he considers wrong sits behind the podcast's paid subscription.

The practical takeaway is cheaper than a search firm. Before posting the next role, write down the five to ten people who already do that job well. If the list is impossible to build, the role is not yet scoped.
